Overview

Managers observed that employees were often avoiding feedback conversations or providing feedback that was too vague to support meaningful growth. To address this challenge, I designed a scenario-based eLearning module in Articulate Storyline that gives learners opportunities to practice feedback decisions and recognize the key components of effective feedback.

 

The goal of this project was to help learners deliver feedback with greater confidence, clarity, respect, and actionable guidance so employees can learn from their experiences, grow from mistakes, and continue successful behaviors.

The Challenge

Managers observed that employees often avoided giving feedback to coworkers or delivered feedback that was too vague to be useful. When feedback was provided, it frequently lacked specific examples and actionable guidance, making it difficult for employees to understand what they should continue doing or how they could improve. As a result, opportunities for professional growth, performance improvement, and effective communication were being missed.

Analysis

During the analysis phase, it became clear that the primary issue was not a lack of awareness about the importance of feedback. Instead, employees lacked confidence initiating feedback conversations and were unsure what information effective feedback should include. Without a clear framework, feedback often remained vague, lacked specific examples, or failed to provide actionable guidance for improvement.

Because the performance gap involved both confidence and communication skills, a scenario-based learning experience was selected. This approach provided learners with a safe environment to practice identifying and delivering effective feedback while reinforcing the key elements that make feedback specific, actionable, and growth oriented.

Solution Strategy

Without a clear framework, feedback often remained vague, lacked specific examples, or failed to provide actionable guidance for improvement.

Key Design Decisions

Multiple Workplace Contexts 

Rather than building a single scenario, I designed multiple workplace situations that required learners to apply the same feedback principles in different contexts. This reinforced that effective feedback is a transferable communication skill rather than a response tied to one specific situation. By practicing across a variety of realistic scenarios, learners could recognize patterns and apply the same framework regardless of the workplace challenge.

Positive and Constructive Feedback

The scenarios were intentionally designed to include both constructive and positive feedback. While many training programs focus primarily on correcting performance issues, reinforcing successful behaviors is equally important for employee growth. Including a positive feedback scenario demonstrated that effective feedback is not only about addressing problems, but also about recognizing specific behaviors that contribute to success and encouraging those behaviors to continue.

Practiced Judgment Through Realistic Scenarios

The scenario questions were intentionally designed so the answers were not always obvious. In real workplace conversations, the difference between general feedback and effective feedback can be subtle. Learners needed to evaluate whether a response included specific examples, described observable behavior, provided actionable next steps, and was delivered in an appropriate setting.

To support this decision-making practice, the module also included communication strategies such as active listening, clear and concise language, and alignment between verbal and nonverbal cues. Additional guidance addressed how feedback may need to shift depending on the communication method, including face-to-face conversations, email, and phone calls. This helped learners connect the feedback framework to realistic workplace situations rather than memorizing a single scripted response.

Provided Explanatory Feedback

After each scenario decision, learners received an explanation rather than a simple correct or incorrect response. This was important because effective feedback depends on multiple components working together, including specificity, observed behavior, impact, and actionable next steps.

The explanations helped learners identify which parts of a response were successful, which components were missing, and why those details mattered. This allowed mistakes to become learning opportunities and helped learners better understand how to improve their feedback in future workplace conversations.

Reinforced Confidence Through Key Takeaways

The module concluded with key takeaways that reinforced communication skills learners could apply beyond the scenarios. These takeaways highlighted the importance of active listening, clear and precise language, privacy and respect, aligned body language, and recognizing success as well as addressing performance concerns.

This final summary helped learners connect the scenario practice to real workplace conversations. By reinforcing practical communication strategies, the module supported learner confidence in delivering feedback clearly, respectfully, and effectively.

Included Checks for Understanding

In addition to scenario-based practice, I included quiz questions to check learner understanding of the communication principles that contribute to effective feedback. While the scenarios allowed learners to practice making realistic feedback decisions, the quiz reinforced the key components learners needed to recognize, such as using specific examples, providing clear next steps, choosing an appropriate setting, practicing active listening, and aligning verbal and nonverbal communication.

This helped ensure that learners were not only practicing feedback in context but also understanding the communication strategies that make feedback clear, respectful, and actionable.

Final Solution

I created a scenario-based eLearning module in Articulate Storyline that helps learners practice delivering effective workplace feedback. The module presents realistic workplace situations where learners choose how to respond, then receive explanatory feedback that highlights what makes each response effective or ineffective.

 

The final learning experience includes scenario-based practice, communication strategies, guidance for different modes of communication, quiz questions, and key takeaways. Together, these elements help learners build confidence, recognize the components of effective feedback, and apply clear, respectful, and actionable feedback strategies in workplace conversations.

Reflection

If this module were implemented in a workplace, I would evaluate its effectiveness by gathering feedback from learners after completion. I would want to know whether learners felt more confident giving feedback, whether the scenarios helped them recognize the components of effective feedback, and whether the communication strategies felt applicable to real workplace conversations.

I would also look for evidence of behavior change over time. This could include whether employees were giving feedback more frequently, choosing appropriate settings for feedback conversations, providing more specific examples, and offering clearer next steps. If possible, I would gather input from managers or team leads to determine whether feedback conversations were becoming more constructive, actionable, and supportive of employee growth.

Based on this feedback, I would revise the module by adding or adjusting scenarios, clarifying communication strategies, or expanding examples to better support learners in applying effective feedback skills on the job.
